Speed only applies to use of short-range weapons, so your back three aren't using their Speed anyway. May as well give them weapons they can use. Ideally you'll find a range weapon that can crit hit from time to time.

You'll find you almost always use magic when your front three have too many monsters to handle. Magic will always do more damage than range weapons, unless you find some sort of Rocket Launcher +2.
